Abstract:
هدف: پژوهش حاضر با هدف بررسی رابطه بین مدیریت استعداد و جامعه پذیری سازمانی با سرمایههای روانشناختی انجام شد. روش شناسی: روش تحقیق توصیفی از نوع همبستگی میباشد. جامعه آماری شامل کلیه معلمان دوره ابتدایی شهرستان سقز در سال تحصیلی 1400-1399 بودند. با استفاده از روش نمونهگیری خوشهای تصادفی 278 نفر از معلمان به طور تصادفی جهت مطالعه انتخاب شدند. برای گردآوری دادههای پژوهش از سه پرسشنامه استاندارد مدیریت استعداد (Cunningham, 2007)، جامعه پذیری سازمانی (Taormina, 1997) و سرمایههای روانشناختی (2007، Luthans, Youssef , Avolio) استفاده گردید. دادههای تحقیق پس از جمع آوری با استفاده از ضریب همبستگی پیرسون و مدل معادلات ساختاری در نرم افزارهای آماری Lisrel وSPSS تحلیل شدند. یافتهها: نتایج نشان داد که رابطه مدیریت استعداد با سرمایههای روانشناختی (28/0) با آماره تی 29/4 مثبت و معنادار میباشد (01/0P<) همچنین رابطه جامعه پذیری سازمانی با سرمایههای روانشناختی (64/0) با آماره تی 36/7 مثبت و معنادار بود (01/0P<). بحث و نتیجه گیری: با توجه به یافتههای پژوهش حاضراز عوامل اثر گذار بر سرمایههای روانشناختی میتواند مدیریت استعداد و جامعهپذیری سازمانی باشد.
Purpose:. The purpose of this study was to investigate the relationship between talent management and organizational socialization with psychological capital. Changing environmental conditions of organizations, the gap between individual and social expectations, the complexity of work life and time management, create tension between employees. To succeed in such environments, organizations must study the psychological aspects of employees. Researchers in the field of organization and management have drawn attention to the factors affecting this key structure. In this regard, it seems that talent management can play a significant role in promoting psychological capital, In addition to talent management, it seems that organizational socialization can also play an important role in predicting psychological capital. Although a review of previous studies suggests the possibility of a relationship between talent management and organizational socialization with psychological capital, a study that specifically examines the relationship between these variables is not available. Examining this issue in educational organizations can be important Because educational systems have a special place as a sensitive and important social system, and they can do the serious task well when they have well-developed manpower. Methodology: This research was a quantitative study of applied studies and the method used was descriptive method of correlation studies and structural equation modeling. The statistical population included 980 primary school teachers in Saqez in the academic year 1399-1400. The research sampling method was cluster random in the first stage and stratified random in the second stage. 278 teachers were selected for the study. Morgan table was used to estimate the sample size. Data were collected using three standard questionnaires including: Cunningham Talent Management Questionnaire (2007), Luthans, Youssef, Avolio (2007) Psychological Capital Questionnaire and Taormina (1997) Organizational Socialization Questionnaire. Data analysis was performed using SPSS21 statistical software as well as LISREL8.8 at both inferential and descriptive levelsResults: The results showed that the relationship between talent management and psychological capital (0.28) with a t-statistic of 4.29 is positive and significant (P Conclusion: As a result, one of the factors affecting psychological capital can be talent management and organizational socialization.
